Chapter 5: Managing Change and Innovation

Definition:

Change Management ka matlab hai kisi bhi organization mein naye systems, strategies,
policies, ya working environment ko is tarah se introduce karna ke wo smoothly adopt ho
jayein aur employees uss change ko accept karen. Yeh ensure karta hai ke organization
naye challenges ke liye tayyar rahe aur market mein competitive banay.

Innovation ka matlab hai naye ideas, creative solutions, aur modern technologies ko
business processes mein integrate karna taake organization ki productivity, efficiency, aur
market value barhe. Yeh dono concepts aaj ke modern, fast-paced aur technology-driven
business world mein critical hain.

Real-World Example (CS/IT Context):

Ek software company 10 saalon se ek legacy CRM system use kar rahi thi. Jab market mein
cloud-based systems jaise Salesforce aur Zoho ne demand capture ki to company ne
decide kiya ke wo apna pura CRM system migrate karegi AWS par. Lekin kuch senior
employees ne kaha ke unko naye system ko use karna mushkil lag raha hai. Management
ne workshops aur training sessions rakhein, phased migration kiya, aur technical support
assign kiya. Yeh process managing change ka best example hai.

Dusri taraf, agar koi startup ek AI-based auto-debugging tool develop karta hai jo
developers ka kaam 3x fast kar deta hai — toh yeh innovation ka example hai.

Detailed Explanation:

1. Forces Driving Organizational Change

Change kabhi bhi bina wajah ke nahi hota. Har change ke peechay koi force hoti hai — ya
toh organization ke andar se (internal) ya bahar se (external).

1.1 External Forces:

1. Technological Advancements: Har roz naye tools, software frameworks aur

programming paradigms aate hain. Jaise: AI, Cloud, Blockchain
2. Market Dynamics: Consumer preferences rapidly change ho rahe hain. Companies
ko naye features laane padte hain.
3. Competition: Jab competitors naye products launch karte hain ya better service
dete hain to hume bhi update hona padta hai.
4. Legal & Regulatory Pressures: Jaise GDPR, Cybersecurity laws, IT compliance etc.
5. Social/Cultural Trends: Remote work, freelancing culture, digital well-being

1.2 Internal Forces:

1. Low Performance: Jab company targets achieve nahi kar pa rahi

2. Employee Feedback: Jab employees batate hain ke koi process inefficient hai
3. New Leadership: Jab nayi management aati hai toh naya vision aur strategies aati
hain
4. Strategic Shift: Business model ya mission statement mein change

2. Types of Organizational Change

Organizational change ke multiple types hote hain:

2.1 Planned Change:

• Deliberately planned hota hai

• Specific goal aur strategy ke sath kiya jata hai
• Example: Ek IT firm ne decide kiya ke woh saare systems ko Windows se Linux par
migrate karegi within 6 months

2.2 Unplanned Change:

• Sudden hota hai without prior planning

• Example: Pandemic ke baad remote working suddenly implement karna pada

2.3 Incremental Change:

• Choti choti improvements gradually laayi jaati hain

• Example: Weekly software updates, regular feedback-based UI changes

2.4 Transformational Change:

• Major, long-term aur large-scale change

• Involves culture, vision, business strategy
• Example: A service-based company shifting to a SaaS-based product model
3. Lewin’s Change Model (3-Step Model)
Kurt Lewin ne organizational change ke liye ek simple aur powerful model diya jise teen
steps mein divide kiya gaya hai:

Step 1: Unfreezing

• Is stage mein current practices aur mindset ko "loose" kiya jata hai
• Logon ko bataya jata hai ke change kyun zaroori hai
• Communication, motivation, aur awareness create ki jaati hai

Example: Employees ko bataya gaya ke unka purana tool outdated hai aur productivity
kam ho rahi hai.

Step 2: Changing (Transition)

• Yahan par actual change hoti hai

• Naye systems, processes, ya behaviors introduce kiye jaate hain
• Employees ko training aur support milta hai

Example: New version of project management tool (e.g., migration from Trello to Jira)
implement kiya gaya aur training sessions karwaye gaye.

Step 3: Refreezing

• New practices ko standardize kiya jata hai

• Reward aur reinforcement se log naye system ko accept karte hain
• Documentation aur SOPs (Standard Operating Procedures) finalize kiye jaate hain

Example: Jab sab log naye tool use karna seekh gaye aur daily standups usi tool par hone
lagein, tab refreezing complete hoti hai.

4. Resistance to Change
Change hamesha easy nahi hota. Log aksar naye systems, ideas ya strategies ko accept
nahi karte. Is behavior ko resistance kehte hain.

Reasons for Resistance:

1. Fear of Unknown: Log naye cheezon se darte hain
2. Loss of Job Security: Log sochte hain ke automation se unka kaam chala jayega
3. Poor Communication: Agar management clear communication nahi karti
4. Lack of Trust: Jab employees ko management par trust nahi hota
5. Inconvenience: Log habitual ho jaate hain ek tareeqay ke kaam karne mein

How to Overcome Resistance:

1. Effective Communication: Logon ko clearly explain karo ke change kyun zaroori

hai
2. Participation & Involvement: Unko change ka hissa banao
3. Support Mechanisms: Training, workshops, feedback channels
4. Negotiation & Incentives: Job security ka assurance, bonuses
5. Pilot Programs: Pehle thoda implement karo, phir full roll-out
6. Coercion (last resort): Jab aur kuch kaam na kare, enforce the change

5. The Innovation Process (Especially in Tech

Companies)
Innovation sirf naye idea tak limited nahi hoti — usay execute karna aur business benefit
lena bhi important hai.

5.1 Idea Generation:

• Brainstorming sessions, hackathons

• Competitor analysis
• Customer suggestions
• Research papers and conferences

5.2 Idea Screening:

• Evaluate karo ke idea feasible hai ya nahi

• Cost-benefit analysis karo
• Market readiness check karo

5.3 Concept Development and Prototyping:

• Design banaya jata hai

• Prototype ya demo version develop hoti hai
• Internal testing ya beta users se feedback liya jata hai
5.4 Implementation:

• Full-scale development hoti hai

• Deployment strategy plan ki jaati hai
• Marketing aur team coordination hoti hai

5.5 Monitoring & Continuous Improvement:

• User feedback analyze kiya jata hai

• Updates, patches, improvements regularly laayi jaati hain

Example:
Microsoft ne pehle Copilot ka limited beta launch kiya, feedback liya, phir full rollout kiya
across MS Office suite. Yeh structured innovation ka classic example hai.

Key Points Summary:

• Change management aur innovation organizations ko modern aur competitive
banate hain
• Change ke peeche internal aur external forces hoti hain
• Change different types ka ho sakta hai — planned, unplanned, incremental,
transformational
• Lewin's Model change ko manage karne ka practical framework hai
• Resistance ek natural process hai jisko training aur involvement se manage kiya ja
sakta hai
• Innovation ek step-by-step process hai — idea se leke implementation aur
monitoring tak
