CHAPTER ONE: INTRODUCTION

1.1 Background of the Study

In today’s dynamic and competitive business environment, performance management
has become a strategic necessity for organizations aiming to achieve excellence and
sustained growth. Performance management refers to a continuous process of
identifying, measuring, and developing the performance of individuals and teams and
aligning performance with the strategic goals of the organization (Aguinis, 2019). In
corporate settings, particularly within telecommunications, where competition is fierce
and customer demands are ever-evolving, performance management acts as a critical
lever for enhancing productivity, efficiency, and overall corporate performance.

MTN Cameroon, a leading telecommunication company in the Central African region,

operates in a highly competitive and regulated market. The company’s ability to meet
its strategic objectives, adapt to market changes, and deliver quality services is
closely linked to how effectively it manages employee performance. Despite its market
dominance, MTN Cameroon faces challenges related to service delivery, customer
satisfaction, and operational efficiency—areas that could be influenced by how
performance is managed across the organization.

The study thus seeks to explore how performance management practices at MTN
Cameroon affect its corporate performance, identifying best practices, challenges,
and potential areas of improvement.

1.2 Statement of the Problem

Although MTN Cameroon continues to maintain a significant market share, recent
performance indicators such as declining customer satisfaction levels, employee
disengagement, and service delivery issues suggest inefficiencies in internal
processes. These signs may be symptomatic of shortcomings in performance
management systems, including poor goal alignment, lack of feedback mechanisms, or
inadequate performance-based rewards.

There is limited empirical data in the Cameroonian context examining how performance
management systems impact corporate performance, particularly in the
telecommunications sector. This research seeks to bridge this gap by evaluating MTN
Cameroon’s performance management strategies and their impact on the company's
overall corporate performance.

CHAPTER TWO: LITERATURE REVIEW

2.1 Theoretical Framework

2.1.1 Goal-Setting Theory (Locke & Latham, 1990)

This theory posits that clear and challenging goals, when accepted by employees,
result in higher performance. MTN Cameroon’s use of performance objectives should
align with this theory to drive productivity.

2.1.2 Expectancy Theory (Vroom, 1964)

According to this theory, employees are motivated to perform if they expect their
effort to result in good performance and rewards. This is relevant in examining MTN’s
reward system and its motivational impact.

2.1.3 Balanced Scorecard Approach (Kaplan & Norton, 1992)

The balanced scorecard links performance management with strategic goals across
financial, customer, internal processes, and learning and growth perspectives—key in
evaluating MTN’s corporate performance.

2.2 Conceptual Review

2.2.1 Concept of Performance Management

Performance management is a holistic process involving performance planning,

regular monitoring, feedback, and performance appraisal. It aims to improve employee
effectiveness and organizational outcomes.

2.2.2 Elements of Performance Management

Planning: Setting goals and expectations.
Monitoring: Continuous assessment and coaching.
Reviewing: Formal appraisals.
Rewarding: Recognition and incentives for performance.
2.2.3 Corporate Performance

Corporate performance encompasses various indicators such as profitability,

customer satisfaction, and employee productivity. In the telecom industry, it includes
service quality, subscriber base growth, and innovation.

2.3 Empirical Review

Several studies have examined the link between performance management and
corporate outcomes.

Ohemeng (2009) found a strong correlation between employee appraisal and public
sector performance in Africa.
Njanja et al. (2013) revealed that performance-based reward systems positively
influenced employee output in Kenyan telecom firms.
Asaari et al. (2016) emphasized that continuous feedback and employee development
significantly improved corporate performance in Malaysia.
However, few studies have focused on Cameroon or MTN specifically, highlighting the
need for this study.

2.4 Research Gap

While there is considerable literature on performance management globally, there is a
lack of localized studies within Cameroon, particularly in the private
telecommunications sector. This study aims to fill that gap by focusing on MTN
Cameroon.
