Using an organization of your choice, critically discuss the practical value of organizational
behavior and its implications for managerial practices.
The practical value of an organizational behavior lies in the ability to enhance managerial
practice by providing insights into the dynamics of human behavior within the organizations.
Zamtel, a leading telecommunications company in Zambia, can benefit from understanding the
practical values of organizational behavior (OB) to enhance its managerial practices. This essay
will critically discuss the practical value of organizational behavior as well as its implications
using Zamtel, a telecommunications company in Zambia as a case study.

Zamtel like many other organizations, faces challenges in motivating employees, building
effective teams, as well as creating a positive work culture. Organizational behavior provides
valuable insights into these challenges. One practical value of organizational behavior is its
emphasis on employee motivation. Zamtel’s use of its monetary incentives, such as bonuses and
promotions, motivates employees to perform well (Katz, 2013). However, organizational
behavior suggests that non-monetary incentives, such as recognition and autonomy, can also
motivate employees. Nevertheless, enhancing motivation is crucial for Zamtel to drive employee
performance and job satisfaction (Maslow, 1943). By understanding individual needs and
motivations, Zamtel can tailor rewards and recognition programs to boost morale and
engagement. Opportunities for growth, training, and development can also enhance motivation,
as employees feel invested in their careers. Zamtel can also benefit from adopting a balanced
approach to motivation. The implication for managerial practice is that managers should
recognize and reward employees’ achievements, provide opportunities for growth and
development as well as fostering a positive work environment.

Another practical value of organizational behavior is its focus on building effective teamwork.
effective teamwork is essential for Zamtel to achieve its goals and objectives. By fostering a
culture of collaboration, Zamtel can encourage cross-functional teams to share knowledge,
expertise, and resources. Team-building initiatives, training programs, and shared goals can
promote teamwork, leading to improved innovation, problem-solving, and decision-making.
Zamtel’s use of departmentalization can lead to silos as well as communication breakdowns.
Organizational behavior suggests that cross-functional teams and collaborative workspaces can
facilitate communication and innovation (Robbin & Judge, 2019). Managers at Zamtel should
build cohesive teams, define clear roles and responsibilities as well as encourage collaboration
and open communication.
Organizational behavior also provides insights into leadership styles or development. Leadership
development is critical for Zamtel to build a pipeline of future leaders (Bass, 1985). By investing
in leadership training, mentoring, and coaching, Zamtel can develop transformational leaders
who inspire, empower, and motivate employees. Leadership development programs can focus on
emotional intelligence, strategic thinking, and communication skills to enhance leadership
effectiveness. Zamtel’s use of transactional leadership, which emphasizes rewards and
punishments, can lead to a focus on short term goals (Bass, 1985). Organizational behavior
suggests that transformational leadership, which emphasizes empowerment and innovation, can
lead to long-term success. As a result, Zamtel can benefit from adopting a more transformational
approach to leadership (Burns, 1978). Management at Zamtel plays a bigger role of identifying
and developing leadership skills, empowering employees to take ownership and drive
organizational goals.

Job satisfaction is one of the practical values of organizational behavior that refers to the extent
to which an individual is content with their job, encompassing aspects such as work
environment, tasks, supervision, and compensation (Locke, 1976). It is a crucial aspect of
organizational behavior as it influences employee motivation, productivity as well as turnover
intentions. Organizational behavior helps Zamtel managers understand the factors influencing
job satisfaction, enabling them to create a positive work environment, reduce turnover, and
increase employee engagement (Bass, B.M 1985).

Another practical value of organizational behavior we will discuss is stress management. Stress
management is a crucial aspect of organizational behavior, as it affects employee well-being,
productivity, and job satisfaction. According to the American Psychological Association (APA),
stress can lead to physical and emotional problems, such as anxiety, depression, and
cardiovascular disease (APA, 2020). By recognizing the impact of stress, the impact of stress on
employee well-being and performance, Zamtel managers can implement stress- reduction
initiatives, promoting a healthier work-life balance. By prioritizing stress management, the
organization can reduce absenteeism, turnover, and healthcare costs, while improving employee
engagement, productivity, and overall well-being.

Performance management is another practical value of organizational behavior to be discussed.


Firstly, performance management is a crucial aspect of organizational behavior that Zamtel can
leverage to enhance employee productivity and overall organizational performance (Armstrong
& Baron, 2005). By setting clear goals, expectations, and feedback mechanisms, the
management at Zamtel can ensure employees are aligned with organizational objectives. These
objectives can be achieved by designing effective performance management systems, setting
clear goals, providing clear feedback, as well as developing employees. Regular performance
evaluations and constructive feedback can help identify areas for improvement, leading to
targeted training and development programs (Katz & Fodor, 2015). This approach can foster a
culture of continuous learning and improvement, driving business success. Organizational
behavior offers strategies for performance management (Locke & Latham, 20020. Zamtel can set
clear expectations and provide constructive feedback.

Organizational change is another practical value of organizational behavior. It refers to the


process of transforming an organization’s structure, culture, or strategy to adapt to changing
internal or external conditions. As a practical value of organizational behavior, it involves
managing and implementing changes to improve organizational effectiveness and performance
(Lewin, 1951). Organizational behavior provides managers with the tools to manage change
effectively, minimizing resistance, and ensuring a smooth transition to new processes,
technologies and structure. Managers at Zamtel should develop effective change management
strategies, communicating clearly and addressing employee concerns. Successful organizational
change can lead to improved organizational performance, increased employee engagement, and
enhanced competitiveness. However, resistance to change is a common challenge which can be
addressed through effective communication, employee involvement, and leadership (Kotter, J.P
1996).

Organizational culture plays a significant role in shaping employee behavior and attitudes. By
understanding and shaping the organizational culture, Zamtel managers can create a shared
identity, values, and beliefs that drive employee behavior, motivation and commitment to
organizational goals. (Schein, 1985). Zamtel can cultivate a positive culture by promoting values
such as innovation, customer-centricity, and teamwork. This can be achieved through leadership
buy-in, communication, and recognition programs (Garvin, 2013). A strong culture can enhance
employee engagement, motivation, and commitment, leading to improved performance and
reduced turnover
Another practical value of organizational behavior we are going to discuss is simply diversity
and inclusion. diversity and inclusion are essential organizational behavior values that Zamtel
can embrace to leverage the benefits of a diverse workforce (Cox & Blake, 1991). By embracing
diversity and promoting inclusion, Zamtel can tap into the unique perspectives, skills, and
experiences of its employees, leading to increased innovation and competition. In order to foster
an inclusive culture, managers at Zamtel should promote diversity, equity, and inclusion, and
addressing biases as well as discrimination. The management can also attract and retain top talent
from diverse backgrounds, leading to increased creativity, innovation, and market
competitiveness. Diversity and inclusion initiatives can include training programs, diversity
metrics, and inclusive policies (Thomas, 1992).

Improved communication is a vital organizational behavior value that Zamtel can leverage to
enhance collaboration and productivity. Organizational behavior helps Zamtel managers
understand the importance of communication, active listening, and clarity in conveying
messages. This leads to better collaboration, reduced misunderstandings and increased
productivity (Robbins & Judge, 2019). By fostering open communication channels, Zamtel can
ensure that employees are informed, engaged, and aligned with organizational objectives.
Regular town hall meetings, departmental meetings, and an open-door policy can facilitate
communication, reduce misunderstandings, and promote transparency. Managers should
prioritize clear and open communication, actively listening to employees and stakeholders.

In conclusion, the practical values of organizational behavior in Zamtel, including employee


motivation, performance management, improved communication, effective teamwork, leadership
styles and development, organizational culture, stress management, job satisfaction,
organizational change, and diversity and inclusion, have significant implications for managerial
practices. By embracing these values, Zamtel can enhance employee performance, foster a
positive culture, and leverage diversity to drive business success.
