CHAPTER ONE:

INTRODUCTION

1.1 Background of the Study

Employee training and development play a pivotal role in shaping the overall
performance and job satisfaction of individuals within an organization. This research
delves into comprehending the intricate relationship between training and
development initiatives and their impact on both job performance and job satisfaction.
In today’s era of knowledge economy, where organizations excel due to its human
capital in order to provide quality product and service. The human capital can only be
effective if organizations provide effective trainings to its employees regularly and
need basis. Such training leads to not only over all organization’s development but it
affects the job satisfaction and performance of workforces. (Wesley & Skip) states
that training programs proved very helpful in the organization because it provides
quality customer services and consistency in both job performance and satisfaction
but also increase employee’s commitment with the organization.

Training and development is necessary for the job satisfaction of employees at all
levels because the skills will wear out and become obsolete over some time and must
be updated (Mohammad & Anto, 2020). The modern business landscape is highly
competitive and dynamic, requiring organizations to constantly evolve and adapt. In
this context, human capital is a critical asset, and empowering employees through
training and development is fundamental to enhancing their skill sets, knowledge, and
capabilities. Effective training programs enable employees to acquire new skills,
refine existing ones, and stay updated with industry trends and technological
advancements.

Job performance is a fundamental outcome of employee training and development.


When employees are equipped with the necessary skills and knowledge through
well-structured training programs, they become more competent in their roles.
Improved performance not only benefits the individual, but also adds value to the
organization by enhancing productivity, efficiency, and the quality of outputs. Recent
studies have shown that the most well-known source of human resource investment in
human capital theory is training (Wuttaphan, 2020). When the Department of
Education values employee credentials for long-term investments, job training
naturally becomes a major issue in the business. (Rozhan, 2012) Training is a must for
teaching staff. Training can improve employees' KSA (Knowledge, Skills and
Abilities) and potential creativeness. Training can also improve business competition
skills (Joyce, 2015). In (Khawaja & Nadeem, 2013) therefore, a range of exercises
initiated by an institution leads to knowledge acquisition or development skills.
According to Kulkarni (2013), practice is an essential part of every organization.
Researchers such as Humphrey (2013) have the current development of the world
economy, technology, and rapid change require companies to constantly train their
workers. Motivation and honor make them feel satisfied with their work.

Furthermore, employee training and development are closely linked to job


satisfaction. Investing in employee growth and development demonstrates the
organization's commitment to its workforce, boosting morale and job satisfaction.
Employees feel valued and motivated when they are given opportunities to enhance
their skills and advance in their careers within the organization. Moreover, a skilled
workforce is likely to experience lower levels of stress, increased job security, and
improved work-life balance, all of which contribute to job satisfaction. Training and
development have become one of the necessary functions in most organizations,
because they lead to high performance in the same field and are an important part of
human resource department. It has a significant effect on the success of an
organization through improving employee performance (Mozael, 2015).

Research has shown that organizations with well-structured training and


development programs tend to have higher employee retention rates. Employees are
more likely to stay with an organization that invests in their growth, as they perceive a
long-term future within the company. This not only reduces turnover costs but also
fosters a stable work environment, promoting a positive organizational culture.
Current organizations are facing extensive competition, continuously changing
technological and business environment. Globalization and ever changing customer
needs have added up more challenges on business organizations. In order to meet
these challenges, the industries are seeking to reach its targeted profit level by
ensuring proper training and development of employees. Employees are the most
precious asset for any company as they can build up or destroy reputation of the
company and they can effect profitability (Elnaga and Imran, 2013).
Proper training not only provides employees with a safe work environment, but
also positively affects organizational performance and effectiveness (Burke et al., 2011;
Van Iddekinge et al., 2009). The existing organizations should deal with training
necessities linked up with altering and growing internationalization of industry,
diverse national point of view and a varied workforce (Abdus, 2011). Training is of
much significance in achieving the objectives of the organization by keeping in view
the interest of employees and organization (Stone, 2002). Training includes but is not
limited to software training, management training whereas focuses primarily on the
activities that improve employee skills for future endeavors. Firms are now facing
new changes due to the rapid pace of technological and global development.
Technological advancements have brought about the need of competencies and
capabilities needed to perform a specific task. In order to manage these challenges,
more enhanced and efficient training programs are needed by all corporations.

Gains of businesses from training can be directly, by increasing the employee


achievement or indirectly, by making employees more satisfied with their jobs that
together increase the overall productivity (for further discussion in different
perspectives, see Acemoglu and Pischke, 1998; Arnold and Davey, 1999; Tamkin, 2005;
Page and Hillage, 2006; IES, 2010, He et al., 2017). These suggestions shed light on
further directions and burden new functions to the human resource management
departments in organizations. It is now well-understood that human resource
managements do not only capture the practices: selecting, hiring, evaluating,
rewarding, promoting, and firing employees but also they need to train them. Training
updates and upgrades employee’s skills and knowledge that help them master their
duties and responsibilities in their current and future roles (Delaney and Huselid, 1996;
SHRM, 2016).

1.2 Statement of the Problem

The contemporary business landscape is marked by relentless change and


escalating competition, necessitating organizations to constantly innovate and
optimize their operations. In this dynamic environment, human capital stands as a
critical component for success, with employee performance and satisfaction at the
forefront. A well-trained and motivated workforce, is essential for organizations
aiming to achieve their objectives and maintain a competitive edge. This study seeks
to scrutinize the intricate interplay between employee training and development, job
performance, and job satisfaction.

Despite the recognized significance of employee training and development,


challenges persist that hinder their seamless integration into organizational strategies.
One challenge lies in the allocation of resources for comprehensive training programs.
Organizations often grapple with balancing the costs of training with the potential
benefits, in terms of improved performance and job satisfaction. This study aims to
investigate whether the perceived return on investment in training and development
justifies the resources allocated.

Moreover, the alignment between the training programs and the actual job
requirements is a critical concern. If training initiatives are not tailored to address the
specific needs and expectations of the workforce or do not align with the strategic
goals of the organization, the impact on performance and satisfaction may be limited.
Thus, this research intends to analyze how well-designed training programs align with
the job roles and organizational objectives, and whether this alignment affects job
performance and job satisfaction.

Another aspect of concern is the durability of the effects of training and


development over time. It is crucial to explore whether the benefits garnered from
training endure in the long term or if they diminish over time due to evolving job
requirements, technological advancements, or changes in organizational dynamics.
Understanding the sustainability of the effects of training and development is vital for
organizations to adapt their training strategies effectively.

Additionally, the study delves into how individual differences and preferences play
a role in the effectiveness of training and development programs. People have diverse
learning styles, and what works for one employee might not work as effectively for
another. Investigating how individual differences influence the impact of training on
job performance and job satisfaction can shed light on tailoring training programs to
suit the diverse workforce.

1.3 Research Questions

The following are some of the research questions for the study on the impact of
employee training and development on job development and satisfaction:
1. How does employee training and development relate to job performance within
organizational settings?

2. In what ways does employee training and development influence job satisfaction
among employees in various organizational roles?

3. What factors play a role in determining the sustainability and persistence of the
effects of employee training and development on job performance and job
satisfaction?

1.4 Objectives of the Study

The main aim of this study is to investigate the impact of employee training and
development on job performance and job satisfaction within organizations. The study
would be guided by the following objectives;

i. To Assess the Relationship Between Training and Job Performance

ii. To Evaluate the Influence of Training on Job Satisfaction

iii. To Identify Factors Affecting the Sustainability of Training Effects

These objectives will guide the research in comprehensively understanding how


employee training and development initiatives impact job performance and job
satisfaction, and the factors that influence the durability of these effects.

1.5: Statement of Hypothesis

The following hypothesis is formulated for the study:

Hypothesis 1 (H0 - Null Hypothesis):

Employee training and development has no significant effect on job satisfaction


among employees in organizations.

Hypothesis 2 (H0 - Null Hypothesis):

Employee training and development has no significant effect on job performance


among employees in organizations.

1.6 Significance of the Study

The findings from the study can help organizations understand how investing in
employee training and development can directly impact their bottom line. Improved
job performance resulting from effective training programs can lead to increased
productivity, higher quality output, and cost savings. Based on the research questions,
the study also determines the relationship between training & development and its
antecedents, (i.e TE, TQ, CD, and LE) with job satisfaction to increase employee
productive effort at the workplace for the university success.

By uncovering the relationship between training and development and job


satisfaction, the research can provide insights into how organizations can retain their
top talent. High job satisfaction can lead to lower turnover rates, reducing recruitment
and training costs.

The findings can shed light on the role of training and development in nurturing
employees' skills and career advancement. Understanding the connection between
training opportunities and career development can motivate employees to stay with
the organization and contribute to its growth.

Organizations that prioritize employee training and development can gain a


competitive advantage by having a skilled and satisfied workforce. This can lead to
improved customer satisfaction, innovation, and adaptability in a rapidly changing
business environment.

This study can contribute to academic research by adding empirical evidence to the
existing body of knowledge on the relationship between training, job performance,
and job satisfaction. This can further advance the field of organizational psychology
and human resource management.

Government agencies and labor organizations may benefit from the study's findings
when formulating policies related to workforce development and employee
well-being. It can inform discussions about regulations and incentives related to
employee training. Understanding how training and development influence job
satisfaction contributes to the well-being of employees. When employees are satisfied
with their jobs, it can lead to improved mental health, work-life balance, and overall
quality of life.

1.7 Scope and Limitations of the Study

The purpose of this study is to ascertain how employee training and development
affects job development and satisfaction. A thorough analysis of the most recent
research on employee training and development and its effects on job development
and satisfaction in similar situations will be surveyed, interviewed and thoroughly
analyzed, along with other pertinent data source, to gather sufficient data for the
study.

The study’s focus will be on an existing power-holding company in Abuja; The


AEDC Lugbe Business District Office. It will consider into account the effects of
other variables like macro-economic conditions and market competitions that could
affect the job performance and satisfaction.

Limitation of the Study:

While the research aims to explore the impact of employee training and
development on job performance and satisfaction within the context of the AEDC
Lugbe Business District Office, it is important to note that the findings may be
influenced by the specific characteristics and dynamics of this particular organization.
Generalizing the results to other industries or organizational settings should be
approached with caution, as variations in organizational culture, structure, and
industry-specific demands may impact the transferability of the study ’ s conclusions.
This limitation acknowledges the need for future research to validate and extend the
findings to a broader range of organizations for a more comprehensive understanding
of the subject.
