Review of Literature / Theoretical
Background (HR Recruitment & HR
Operations)
32
3.1 Theoretical Framework
2. Motivation Theories:
Theories such as Maslow’s Hierarchy of Needs and Herzberg’s Two-Factor Theory
help understand employee behavior and satisfaction. These theories guide HR in
designing recruitment, onboarding, and engagement practices that ensure motivation,
retention, and commitment among employees.
33
4. Recruitment and Selection Models:
Models like the Attraction-Selection-Attrition (ASA) Framework explain how
organizations attract suitable candidates, select those who fit, and retain top
performers. Navigant Finance applies structured recruitment processes—job posting,
shortlisting, interviews, and onboarding—to ensure the right talent is hired.
Recruitment Theory:
Recruitment theory emphasizes the systematic process of identifying, attracting, and
hiring suitable candidates. Key concepts include job analysis, job description, and
person specification, which ensure that recruitment aligns with organizational needs.
In the context of Navigant Finance, these principles help design recruitment
advertisements, screening processes, and interview guidelines tailored to specific
roles.
34
2. Selection and Placement Theory:
Selection theory focuses on evaluating candidates’ qualifications, experience, and
cultural fit to ensure optimal placement within the organization. Techniques such as
structured interviews, assessment tests, and reference checks improve hiring
accuracy. At Navigant Finance, this approach ensures that employees are matched to
roles where they can contribute effectively, reducing turnover and enhancing
productivity.
35
3.3 Review of Existing Literature
The review of existing literature provides insights into HR operations and recruitment
practices, highlighting strategies, challenges, and trends in the financial services
sector. It establishes a foundation for understanding how organizations like Navigant
Finance manage talent effectively.
3. Technology in Recruitment:
Recent literature highlights the adoption of HRMS (Human Resource Management
Systems) and ATS software in recruitment. Technology facilitates resume screening,
interview scheduling, and candidate tracking, reducing manual errors and increasing
transparency. This trend is evident in emerging digital lenders where quick hiring and
compliance are crucial.
36
4. Challenges in Recruitment:
Multiple studies identify challenges such as skill gaps, competition for talent, and high
employee turnover in the BFSI (Banking, Financial Services, and Insurance) sector.
Effective recruitment strategies, including structured interviews, competency-based
assessments, and strategic HR planning, are recommended to overcome these issues.
37
Chapter 4:-
Objectives & Research Methodology
38
4.1 Objectives of the Study
The primary objective of this study is to examine and analyse the Human Resource
(HR) operations and recruitment processes at Navigant Finance. HR is the
backbone of any organization, and an efficient HR system ensures that the company
attracts, develops, and retains talented employees while maintaining productivity and
employee satisfaction. This study seeks to provide a comprehensive understanding of
the HR function and evaluate its alignment with organizational goals, especially in the
context of recruitment and workforce management.
39
understanding how organizations identify training needs, conduct training programs,
and support employee learning and growth. Continuous development ensures better
efficiency, adaptability to change, and long-term career growth of employees.
The objective of compensation and benefits is to study how organizations design fair
and competitive salary structures, incentives, and employee benefits. Proper
compensation motivates employees, improves job satisfaction, and helps in retaining
talented employees. This aspect of HR study highlights the importance of linking
performance with rewards.
4. Performance Management
5. Employee Relations
Specific Objectives:
41
suggest practical recommendations for improving recruitment efficiency,
onboarding experience, HR operations, and employee engagement programs.
Recommendations may include implementing advanced HR software,
optimizing recruitment channels, or developing structured training and
recognition programs.
The research method for this study was designed to reflect real recruitment
activities, actual job portal interactions, walk-in hiring, and social media
recruitment as practiced by companies in Jaipur — especially small and
medium-sized firms similar to Navigant Finance. This approach focuses on how
recruitment really happens in the local job market rather than theoretical models.
42
To understand how HR recruitment works in practice, data was collected from widely
used job portals in India where Jaipur companies actively post jobs:
Apna: A popular Indian job portal used by local companies for hiring across
roles like HR, telesales, field sales, and operations. Recruiters post jobs,
shortlist candidates, and engage through the platform’s communication tools.
AI-driven candidate matching and WhatsApp bulk messaging help speed up
recruitment.
43
coordination, on boarding support, and basic HR operations in small and mid-
sized organizations.
44
2. Walk-In Interviews
Walk-in interviews are common in Jaipur’s job market, especially for roles in
operations, sales, and HR support. These are advertised on LinkedIn and local job
portals, inviting candidates to attend on specific dates without prior online screening.
Examples include:
Beyond job portals, companies also use LinkedIn and other social platforms to
reach candidates:
Recruiters share job posts on LinkedIn company pages and employee networks,
increasing visibility among professionals.
Research shows that LinkedIn is widely used by companies to attract and recruit
talent, especially for mid-level and HR roles.
In practice, HR teams in Jaipur use a mix of the following tools and steps:
b. Candidate Sourcing:
Candidates apply through portals or social media links. HR screens resumes for
required skills such as communication, basic computer knowledge, and job-specific
abilities.
d. Interviews:
Shortlisted candidates are invited for interviews — either telephonic, virtual, or
45
face-to-face at company offices or walk-in locations. HR asks about experience,
skills, and job expectations.

Link between HR Operations & Recruitment
The analysis of HR operations shows that most employees are generally satisfied with
the existing HR systems, but there are still certain areas that need improvement.
In terms of onboarding, most employees had a positive experience, which reflects that
the organization has a basic structured onboarding process. However, some employees
felt confusion regarding job roles and expectations. This shows that onboarding
programs may not be fully standardized across all departments. In many cases, new
employees are not given complete clarity about their responsibilities, which can affect
their initial performance and confidence level.
Training and development results indicate that not all employees receive equal
opportunities for skill enhancement. While some employees regularly participate in
81
training programs, others reported limited access. This suggests that training is not
uniformly implemented across the organization. It may also indicate that training is
provided selectively based on department needs rather than a continuous development
approach. As a result, skill gaps may gradually increase among employees who
receive less training.
The recruitment analysis shows that organizations are increasingly adopting digital
methods for hiring candidates. A major portion of recruitment is done through online
job portals and professional networking platforms. This clearly indicates a shift
towards technology-based recruitment systems, which are faster and more efficient
compared to traditional methods.
Employee referrals also play an important role in hiring. This suggests that
organizations trust internal recommendations because referred candidates are usually
more reliable and better suited to company culture. However, over-reliance on
referrals may reduce diversity in hiring.
Campus recruitment and consultancy-based hiring are used less frequently. This
shows that organizations prefer experienced candidates or digital applicants rather
than depending heavily on external agencies or educational institutions.
The time taken for recruitment, which is around 15–30 days, indicates that the hiring
process is structured but slightly time-consuming. This happens because multiple
stages such as screening, interviews, and approvals are involved. While this ensures
82
better candidate evaluation, it also increases the risk of losing skilled candidates who
may accept other job offers during the waiting period.
The selection process is generally considered fair by most candidates, which reflects
positively on the organization’s transparency. However, some candidates feel that the
process is lengthy and repetitive. This indicates that while the system is structured, it
may need simplification to improve candidate experience.
5.3 Conclusion
From the overall analysis, it can be concluded that HR operations and recruitment
practices are functioning effectively but still have scope for improvement.
Recruitment practices are more structured and modernized, with a strong shift towards
digital hiring platforms. However, the recruitment process is sometimes lengthy, and
there is still a gap between hiring and actual job performance due to skill mismatches.
Overall, it can be concluded that organizations are moving in the right direction by
adopting modern HR practices, but they need to further improve efficiency, speed, and
skill alignment to achieve better results.
5.4 Recommendations
83
organizations can reduce manual work and minimize delays. This will also improve
accuracy and save time for HR professionals.
Secondly, the onboarding process should be made more structured and consistent.
New employees should be provided with clear job descriptions, proper orientation
sessions, and assigned mentors. This will help them understand their roles better and
adjust quickly to the work environment.
Thirdly, training and development programs should be made continuous rather than
occasional. Employees should be regularly trained in both technical and soft skills so
that they can improve their performance and stay updated with industry requirements.
Fifthly, organizations should focus more on skill-based hiring rather than only
academic qualifications. Practical tests, case studies, and real-life problem-solving
assessments should be included in the selection process to ensure better job-role fit.
This study has certain limitations that should be considered while interpreting the
results.
84
The first limitation is that the study is based on a limited number of responses, which
may not represent the entire population of organizations. Therefore, the findings may
not be fully generalizable.
Secondly, the data collected is based on individual opinions and perceptions, which
may include some level of bias or personal judgment.
Thirdly, due to time constraints, it was not possible to conduct a very deep or long-
term analysis of HR practices.
Lastly, external factors such as industry type, company size, and geographical
differences were not fully considered, which may influence HR practices.
Research can also focus on the impact of remote work on HR operations and
employee engagement, especially in the post-pandemic work environment.
Additionally, future studies can explore employee retention strategies, which are
important for reducing turnover and improving organizational stability.
